Recommendation Intelligence

Your competitors are helping shape AI's answers about your employer brand

Every time AI answers a candidate's question, it compares you with your competitors. Their improvements don't just help them — they change what AI says about you.

01 · The pattern that doesn't make sense at first

Yesterday I wrote about a customer that had seen a 40% reduction in careers site traffic during one of the strongest candidate markets in recent years. At first, that doesn't make much sense. If more people are looking for jobs, shouldn't careers site traffic be increasing?

It got me thinking about where candidates are making their decisions before they ever reach an employer's website. If you missed that article, you can read it here: The 40% Careers Site Traffic Drop That Changed How One Employer Thinks About AI.

02 · What AI actually does when candidates ask

That led me to another pattern we're beginning to see through BrandScore. Every time AI answers a candidate's question, it compares you with your competitors.

That means your competitors aren't just competing for talent anymore. They're helping shape what AI says about you. Every improvement they make can increase their chances of being recommended instead of you.

It's one of the biggest shifts we're beginning to see in employer branding. For years, employer branding has largely been measured in isolation. How strong is our EVP? How attractive is our careers site? How many people know our brand? How many applications are we receiving?

AI changes the question. Candidates aren't asking AI about one employer. They're asking AI to help them decide. 'Which retailer has the best culture?' 'Which bank invests most in career development?' 'Which engineering company has the strongest leadership?' 'Should I work for Company A or Company B?'

The moment AI answers those questions, it isn't evaluating one employer. It's comparing them.

    03 · The evidence comparison

Imagine two organisations both claim to offer great career development. One has consistent evidence across employee reviews, news coverage, industry recognition, leadership interviews, independent articles and its own channels. The other makes exactly the same claims but has far less evidence supporting those claims.

Which employer do you think AI is more likely to recommend? The answer isn't surprising. The implication is.

Every improvement one employer makes has the potential to influence the comparisons AI makes across an entire market. Through BrandScore we're beginning to see something interesting. The organisations actively monitoring how AI describes and recommends them are uncovering opportunities they simply couldn't see before.

They're identifying where AI lacks confidence. They're discovering which competitors are being recommended instead of them. They're understanding which evidence AI is relying on and where gaps exist. Most importantly, they're making informed decisions about how to strengthen their AI visibility over time.

    04 · The moving benchmark

Meanwhile, many organisations are standing still because they assume their employer brand hasn't changed. But AI doesn't compare employers against yesterday. It compares them against today's strongest available evidence.

That means the competitive benchmark is constantly moving. Your organisation may not have changed at all. Yet AI may become more likely to recommend a competitor because AI has greater confidence in the evidence surrounding them. That's a very different way of thinking about employer branding.

The question is no longer: 'How strong is our employer brand?' It's: 'Why would AI recommend another employer instead of us?'

    05 · A new measure: Visibility Share

For years we've measured employer branding through awareness, attraction and application metrics. AI introduces another measure. Visibility Share.

Before a candidate reaches your careers site. Before they compare employers. Before they decide where to apply. Were you one of the employers AI recommended? Or did AI recommend someone else?

The organisations that succeed won't necessarily be those with the biggest employer brand budgets. They'll be the organisations that understand, monitor and manage how AI compares and recommends them over time.

Because every recommendation your competitor gains is one opportunity your organisation loses. That's why we believe Visibility Share is becoming one of the most important employer brand metrics to watch.
